Abstract

This research is based on theoritical and empirical reviews to explain the effect of performance valuing effectiveness, performance value-based the effective waging and the effective openness of performance value to workers' working motivation. This research was performed to the bottom line workers in a cigarette company, PT. "G", by providing questioner and interview to 142 samples of workers. This research reveals influence of independent variable; performance appraisal effectivity and valuing openness effectivity influnce significantly to dependent variables, namely workers' work motivation. While the effect of performance appraisal-based effective waging does not directly influence the workers' work motivation. 88.02% respondents agreed with the performance value-based waging system. The result of path analysis stated that the variable of performance appraisal effectiveness has direct and indirect effects to workers' work motivation. The performance value-based waging effectiveness does not have a direct effect, but it has a indirect effect on workers' work motivation. Whereas valuing openness effectivity has only direct effect on workers' work motivation variable. Simultaneously, the three independent variables research have effects for 95.5% on workers' work motivation. Abstract in Bahasa Indonesia : Penelitian ini didasarkan pada tinjauan teoritis dan empiris untuk menjelaskan pengaruh effektifitas penilaian kinerja, efektifitas penggajian berdasar nilai kinerja dan efektifitas keterbukaan nilai kinerja terhadap motivasi kerja pekerja. Penelitian dilakukan pada pekerja bottom line di perusahaan rokok PT. "G"dengan melakukan kuisioner dan wawancara terhadap sampel sejumlah 142 orang pekerja tetap. Hasil penelitian mengungkapkan pengaruh variabel independen; efektifitas penilaian kinerja dan efektifitas keterbukaan nilai berpengaruh signifikan terhadap variabel dependen yaitu motivasi kerja pekerja. Sedang pengaruh efektifitas penggajian berdasar nilai kinerja tidak berpengaruh langsung terhadap motivasi kerja pekerja. 88,02 % responden menyatakan setuju dengan sistem pengajian berdasar nilai kinerja Hasil analisa jalur mengungkap variabel efektifitas penilaian kinerja memiliki pengaruh langsung dan tak langsung terhadap motivasi kerja pekerja. Efektifitas penggajian berdasar nilai kinerja tidak memiliki pengaruh langsung, namun memiliki pengaruh tidak langsung terhadap motivasi kerja pekerja. Sedang efektifitas keterbukaan nilai memiliki pengaruh langsung saja pada variabel motivasi kerja pekerja. Secara simultan model penelitian ketiga variabel independen tersebut memiliki pengaruh sebasar 95.5 % terhadap motivasi kerja pekerja. kata kunci: penilaian kinerja, penggajian berdasar nilai kinerja, keterbukaan nilai kinerja dan motivasi kerja pekerja.
